Now, the real thing - I think the exp. penalty on elves is completely fair. Yes, elves have very low con. For mages, though, this really isn't so bad; the 25 int more than makes it worthwhile.
Yes, iron vuln is nasty. It's balanced out by autosneak. Autosneak is *extremely* useful and more than makes up for the iron vuln, at least for mages.

As far as elven non-mages go, they would suck even without the exp. penalty. Just don't play 'em unless you want a real challenge. (Healers are the exception, but they might as well be mages.)

The exp. penalties on other races work similarly. Yes, they have some low stats as well as high ones. Yes, they have painful vulns. But they also have ass-kicking powers, like detect hidden or weapon resistance.
(Dwarves and half-elves could maybe use a little boost, but other than that.)

I really don't like the idea of giving skills such as you suggest to the races. Just because dwarves are often seen as good smiths doesn't mean that every single dwarf in Thera has to be a smith. Etc.
